The Effect of Hotel Employees' Career Characteristics on Career Commitment and Customer Orientation

Abstract

This study aims to examine the influence of career characteristics, identified as antecedent variables affecting career commitment, on career commitment and customer orientation among employees in the hotel industry. The empirical analysis yielded the following research findings. First, the results of testing the relationship between career characteristics and career commitment showed that career commitment is higher when individuals establish their own career plans and possess strong career aspirations; when they are satisfied with the career they have chosen and determined in their lives, the career opportunities and development possibilities available to them, and their own knowledge and abilities that support their career life; when they believe that positive benefits will result from successfully performing their current duties; and when the organization provides opportunities to acquire the latest knowledge and skills. Second, the results of testing the relationship between career commitment and customer orientation showed that higher career commitment leads to higher customer orientation. This is because customer orientation is easily related to work outcomes, similar to organizational commitment, and thus individuals who exhibit higher levels of commitment can be expected to devote more time and be more productive. Therefore, when career commitment is high, customer orientation—that is, the attitudes and behaviors of employees when providing services—improves, which can lead to customer satisfaction. Finally, the results of testing the mediating effect of career commitment showed that among career characteristics, only growth opportunity exhibited customer orientation through career commitment. In other words, even when growth opportunities are high, customer orientation cannot be expected if career commitment is not achieved.
